Promoting gender equality is a fundamental principle of the European Union, obligating member states to implement concrete measures. However, in Austria's agricultural and food sector, women remain significantly underrepresented in leadership positions. This inequality poses not only an ethical challenge but also an economic risk, as a substantial part of the talent pool remains untapped, which is particularly concerning given the demographic shifts and increasing labor shortages. The existing literature has inadequately addressed sector-specific differences and there is a notable lack of focused studies on Austria. This study examines the gender dynamics and challenges within Austria's agricultural and food sector, identifying both structural and cultural barriers that hinder women from advancing to leadership roles. A mixed-methods approach, combining quantitative surveys and qualitative interviews with female experts, was used to gain a comprehensive understanding of the situation. The goal was to develop practical recommendations to support women and highlight the unique opportunities and challenges they face as leaders in Austria. The findings reveal significant disadvantages for women in the sector: 71 % of surveyed women identified gender-specific biases and stereotypical role expectations as major obstacles, compared to only 39 % of women from other sectors. Women also reported more frequent experiences of discrimination, especially related to perceptions of physical competence and professional acceptance, with only 40 % feeling fully accepted in their roles, compared to 80 % of men. Many women are forced to work part-time due to inadequate support structures, hindering their career advancement. The study emphasizes the importance of flexible working models and increased involvement of fathers in caregiving responsibilities to help overcome these barriers. Opportunities arise from the growing awareness of the need for female leadership perspectives and the upcoming wave of retirements, which will open new advancement possibilities. The action plan developed with female experts recommends clear communication of career ambitions, expanding networks, and targeted training to strategically empower women. Although legal quotas have shown positive effects, a holistic approach that integrates both legislative and voluntary measures is necessary. Only through the combined efforts of businesses, policymakers, and society can the required cultural and structural changes be achieved, making the sector more equitable and future-ready.
