This master’s thesis explores the implementation of Positive Leadership in small and medium-sized enterprises (SMEs) in the mechanical and plant engineering sector in Upper Austria. With growing challenges such as skilled labor shortages, digital transformation, and global competitive pressure, a sustainable, strengths-based leadership approach is becoming increasingly relevant. Positive Leadership is based on the principles of Positive Psychology, focusing on systematically enhancing employees' strengths, positive emotions, and intrinsic motivation to achieve long-term performance improvements and higher job satisfaction. The study is both theoretically and empirically founded. Initially, existing leadership models are examined, particularly traditional hierarchical structures versus transformational leadership. Subsequently, the PERMA(H) model serves as the scientific framework for identifying key success factors of Positive Leadership. Methodologically, the study combines a quantitative online survey with qualitative expert interviews at MIBA Automation Systems Ges.m.b.H., a best-practice company in the industry. The survey assesses perceptions of leadership culture, individual well-being, and concrete implementation measures of Positive Leadership. The findings indicate that implementing Positive Leadership leads to a significant increase in job satisfaction, sense of purpose, and motivation. The dimensions of Meaning, Engagement, and Relationships are particularly critical to success. At the same time, challenges remain, especially in ensuring consistent implementation and cross-departmental communication. The final discussion develops practical recommendations for SMEs seeking to sustainably integrate Positive Leadership into their corporate culture.
