This study examines the factors contributing to long-term member retention at the St. Marien Volunteer Fire Department (Linz Land, Upper Austria) and explores how an effective motivation and retention concept can be developed. Given the decline in membership, particularly among younger volunteers, which threatens operational readiness, this issue is a critical challenge. A combined methodology was employed to investigate motivation and retention. A quantitative survey of active members provided data on motivation and retention, while qualitative interviews with leadership offered deeper insights into internal challenges. This methodological combination allows for a comprehensive understanding of the relevant influencing factors. The results show that camaraderie, recognition, and opportunities for personal development are key motivational factors. Members with strong social bonds and regular recognition are more likely to remain committed long-term. Additionally, training and development opportunities further enhance motivation. However, it becomes clear that time constraints and a lack of appreciation are significant obstacles. To overcome these challenges, a comprehensive concept is proposed. This concept should prioritize measures such as team-building activities, mentoring programs, digital deployment platforms, and opportunities for participation. Another key focus is on enhancing onboarding processes and simplifying administrative procedures. Additionally, measures to promote gender equality are necessary to ensure a diverse and inclusive firefighting community. Programs aimed at supporting the interests of various age groups, particularly older members, play an important role in valuing and integrating their extensive experience and commitment. Public recognition and psychosocial support are also crucial to reduce stress and strengthen member retention. The consistent implementation of these measures can sustainably secure the long-term motivation and commitment of members.
