Nursing staff not only play an indispensable role in modern medicine, but also play a fundamental role in our healthcare system. Various factors have led to different problems in the nursing profession in recent years. On the one hand, nursing staff are retiring due to demographic change, while on the other hand there is a continuous decline in the number of graduates. Another aggravating factor is that more and more nurses are deciding to leave the profession. For this reason, this paper looks at the reasons why nurses are leaving the hospital setting and what options and measures the hospital organization can take in the future to prevent or reduce the number of nurses leaving. Three different research questions form the basis for this work. These are intended to cover all aspects of the topic. In order to adequately answer these research questions, a qualitative and quantitative survey was chosen as the methodological approach. On the one hand, guided interviews were conducted with nurses who had left the profession and, on the other hand, an online survey was conducted in all Austrian hospitals. The data collected was analyzed using various software programs. The results showed that the reasons for leaving the nursing profession vary in nature, but that the nursing profession itself is not the decisive factor. Rather, the lack of work-life balance and the high workload were cited as reasons. Structural weaknesses such as inadequate internal communication also play a role. Furthermore, it is clear that the offboarding process is not applied across the board. Based on the results, specific recommendations for action were derived - including improving the structure of the offboarding process, establishing exit interviews, regular feedback, low-threshold communication and support for training and further education. In conclusion, it can be said that there is a need for more research on this topic, as the available data is still very inadequate or non-existent.
