The increasing challenges in the healthcare sector due to the aging population and growing demand for nursing care have led to the development of strategies and financial incentives to enhance the attractiveness of healthcare professions. However, employee satisfaction is compromised by high workload, leading to an increased turnover rate in the profession. This study aims to identify the key working conditions in public hospital healthcare professions that make a workplace attractive and to derive recommendations. Studies found through a literature search in the databases Cinahl and PubMed, as well as on the platform Google Scholar, were analyzed to identify factors for satisfaction. Based on these dimensions, a questionnaire guide for expert interviews was developed. The interviews were conducted from April to May 2024. Nine experts from various healthcare disciplines were selected as interviewees. The collected data was analyzed using qualitative content analysis according to Mayring's approach. The statements were coded using an ordinal deductive category derivation and compared with literature results. By transferring the results into an importance/satisfaction matrix, factors important to employees and fulfilling in terms of workplace satisfaction were identified. Leadership, as well as job requirements, had the lowest fulfillment, followed by organizational climate and career and development opportunities. Income and job design were also perceived as rather unsatisfactory. The work environment, however, was rated as rather satisfactory. The nature of the work, interaction with medical staff, and autonomy achieved the best results. To increase workplace satisfaction, the selection of leaders should consider not only professional competence but also human values. Leaders should be prepared for their role and supported by mentors. For new employees, onboarding programs, as well as individualized development opportunities, are recommended. Regular employee surveys should be conducted, and interpersonal values should also be practiced in corporate management. A corporate cockpit for monitoring job satisfaction can visualize key performance indicators and track trends. A repositioning of healthcare professions in public hospitals occurs when the hospital is perceived as a respectful employer with a focus on people.
